Human Resource Management Package

        Human Resources Management is very important to entrepreneurial organizations. Without it, it’s impossible to create great products and services to provide to customers. There are 2 keys issues as they pertain to this management which are needs of Human resources of the entrepreneurial organizations are more unique than the traditional business enterprise and limited amount of research on human resource management challenges.

        In the observations they had collected from interviews, firstly, entrepreneurs are not afraid to share their enterprises and importance of people to their own success. Secondly, they possess natural and active aversions towards paperwork, restrictions, procedure and summarily any activity that doesn’t add perceived value to their undertaking. Thirdly, they learnt that discipline and organization is attracting, however, retaining, motivating and training will advance their businesses. 4 overarching demands that Human Resources functions must meet to be successful are hiring quality people, generating immediate performance and productivity, maintaining flexibility and HR cost containment.

“HR Challenge # 1: Attracting a Large Pool of High-quality Job Candidates
It is difficult for entrepreneurial firms to attract high-quality candidates because they are reluctant to spend too much on recruitment and their compensation does not compare to the well-established companies. This problem can be solved by emphasizing the non-monetary benefits of working at their company such as the entrepreneurial culture, team environment, open door policies and potential of growth and promotion. Furthermore, entrepreneurial firms can search for acceptable candidates through strong personal and professional networks, trade associations, universities and “word of mouth” from employees.
“HR Lesson # 1: Firms need to develop more formalized, non-traditional channels for employing and offer enticements to candidates that go well beyond simply wages and benefits.”

“HR Challenge # 2: Speed in the Hiring Process”
It would be hard for entrepreneurial firms to hire high-quality job candidates if they want to speed up the recruitment process. In order to fill the empty job positions swiftly, these firms might select unsuitable candidates for the job. In the long run, it wouldn’t be a great idea because this person might not have the appropriate personality for this position and will not bring out the best performance.

“HR Challenge # 3: Taking Time to Properly Orient and Train Personnel”
Entrepreneurial organizations are unwilling to spend too much time to train and orient new employees properly because of the time, effort and cost. This leads to chaos, confusion and pressure on the employees. These new employees would not be able to perform at a high level and must either “sink or swim” during unfamiliar situations. Appropriate orientation and training is significant because they learn about the company’s background and how they operate. Furthermore, with proper training, new employees can be more successful with their positions and perform tasks professionally.

“HR Challenge # 4: Properly Coaching and providing Feedback for New Hives”
Proper training and providing feedback can prevent new hires from falling into bad habits such as taking shortcuts, which can be a challenge to correct. Continuous supervising and providing comments can be time-consuming and expensive but there are many advantages. For example, lowering performance anxiety raises overall job satisfaction and provides a higher level of motivation and commitment that would be costly to create simply through higher wages. Furthermore, the learning process and performance level would be improved quickly.

“HR Challenge # 5: Developing Workforce/Management Talent”
There are more demands to meet when a business starts growing. Even though leaders like to be the main decision maker, they won’t be able to take care of all the demands. Therefore, they have to share this decision-making responsibility. These leaders need to constantly promote employees and assign more responsibilities to them over time. However, those leaders who don’t do so would have inadequately trained and under-skilled employees where they would have to conduct a time-consuming search to replace employees. This action decreases employee morale, increases turnover and is costly because of the hiring and recruiting process.

HR challenge #6 clearly defining job responsibilities
It is really important to let every employee have a clear idea of what they are supposed to do. If they know each of their duties and responsibility, they won’t overlap their jobs. Organizations also need to continuously review employee job descriptions/ responsibility to make adjustment from time to time. This way if can decrease frustration and confusion.
HR challenge #7 Demonstrating commitment to your workforce
It is really important to demonstrate commitment to your workforce especially when your business is still new because employee might feel unsecure about their jobs. They might worry their jobs is not for a long term run. Ways to decrease this problem is to maintain employee’s compensation and benefit even when time is difficult. Also always spend more time and try to communicate with the employees will help prevent this problems.

HR challenge #8 Fairness in Salary and Rewards
Compensation and benefits plays an important role in this. Entrepreneur often rewards employees with incentive on case by case basis for their willingness to take the appropriate risks and perform their duties at a high level. Differences in wages and rewards between other workers can cause the feeling of inequity and unfairness.
HR challenge #9 attractive wages and benefits
It is really important to have attractive wages and benefits, so that employee can work harder for it. It can keep top talented workers and it can make others work more effective. Some of the compensation strategies are using lower base salaries coupled with profit sharing, hearty performance bonuses, and ownership opportunities. Other ways to attract employee are investing time and care in developing a pleasant corporate culture, opportunities for advance or job rotation. To make employee keep their attitude, the business must be competitive in terms of wages and benefits.

HR challenge #10 appropriate effective HR administrative structure
The human resource policies are those that aid in achieving the mission of venture while not being overwhelmed with substandard performance, rigidity or high costs. These policies are trying to keep the employees to actively participating and to obtain the cooperation. It has increased employee’s trust, loyalty and performance, meanwhile, reducing the need for more narrowly defined and rigid human resources policies. Employees are the key drivers in instituting, adapting, communicating and enforcing entrepreneurial human resources practices. Always need to be flexible, speed, engaging and has to be cost containment.
In this summary, it was discussed that the importance of hiring quality people, generating high level performances sooner, retained work forces and HR functions. HR function has very important value towards businesses. If not showing much concern towards HR functions, it can destroy the ability to hire excellent people, generate strong performances quickly, maintain flexibility and control the overall cost of HR functions.

E-Business

A married couple decided to make a home business and hobby as a job. The job they created is producing websites for companys. The wife expected that expenses wouldn't be high, but it included all the programs needed to create websites. Their business didn't succeed because of high start up costs which made them nearly bankrupt.

I think that creating businesses online is a smart idea since in our century, it's very common to use technology. Though I believed that the reason for their business to do bad was because they're unaware of things needed to start a business. They didn't have enough information and they weren't 100% sure of what was needed and what to do. This married couple didn't have a business plan for their business so there wasn't any back up plan if the business has fallen in a bad position. Also they assumed that it wasn't needed for a high start up cost so that destroyed their business since it was require to have a start up cost to buy all programs to support a website such as anti virus, up dates, etc.

1. What is E-business?
E-business is using the internet to provide services to customers. E-business uses tools such as email, online banking solutions, websites, supply chain management software and web-based customer relationship management.

2. Pros & Cons
Pros:
  • Business could be done at home
  • Saves time and money
  • Promote, market and sell to anyone around the world
  • Competing with companies in many different sizes
  • Doesn't require face to face interaction with customers
Cons:
  • Competing against big known internet companies such as google, yahoo, etc
  • Requires large amount of money as start up cost
  • Needs to keep updated with anti virus programs, etc
  • Full of sites with spams, advertisements, etc
  • Unreliable and Untrustworthy customers

Increased Minimum Pay

There will be a sudden increase in 2012 from $8/hr to $10.25/hr. Recently the minimum wage has increased to $8.75/ hr. It'll increase to $9.50/hr in November, 2011 and to $10.25/hr in May 2012. Also province's training wages of $6/hr are removed. Premier Christy Clark quoted that the reason for this is because families that earn low income can not keep up and continue to struggle, so this boost in wages will give them a boost.
Not everyone is satisfied with this raise such as business owners. Ian Tostenson, president and CEO of the B.C. Restaurant and Food Services Association, said that because of this increase, he would have to increase prices of goods sold or reduce the amount of workers in a business.

19 Year Old Entrepreneur

This article is about Brian Wong, a 19 year old UBC graduate, who started a 2nd company start up, Kiip, which gives mobile game players rewards such as vitamin drinks, $100 Sony tablet, etc for reaching a great level of success in the games. The purpose of this business is rewarding tangible goods for virtual accomplishments which makes the people feel satisfied and have achieved something great.. Big companies such as Dr. Pepper, Sephora and 1-800 Flowers have been supporting this business. The company and rewards are currently only available in U.S. but promised that it’ll also be available to Canada.

I’m shocked by the fact a young entrepreneur has reach a great level of success with a creative business. Also this business idea is respected by many people such as gamers because this business shows huge amount of respect to those who worked so hard in reaching high levels of gaming. I also like this idea because it makes people feel special at what they are good at even though these talents were never praised.

            I believe this business is successful because it shows that people are finally appreciated for something parents believe as useless or immature when it could actually show great reflex skills, hand coordination, etc. Also, in this century, we’ve been very dependent on technologies, so mobiles, video games consoles, computers and other technologies are very common around the youth. For example, in Korea, the computer game, StarCraft, is known as an actual game “sport” and people pay to watch gamers compete in this game. The gamers are appreciated for their game play and skills. Also it’s very popular amongst youth and other aged people. Therefore since they’re appreciated for what they do, Kiip, does the same.

Xerox Case Study

Xerox was a much known company that unsuccessfully attracted top talent and leverage those talents to produce a stream of products and services that are valued by the marketplace and had poor human resources for the amount of workers that left their jobs or poorly completed important tasks. I believe this because even though Xerox had some very talented and skilful people, they also lacked in a lot of some common skills such as communicating with other workers, compromising, and gaining trust of workers. For example, Barry Romeril, the chief financial officer, cause a write off of $119 million from a subsidiary with only $400 million in revenues and he also exposed the company to the turbulent Brazilian economy by failing to hedge against currency exchange rates. This lead to the downfall of the company making them loses lots of shareholders, and customers. Many reliable sales reps quit their jobs to join a more stable firm causing them to lose both costumers and their best workers.

Business Venture Ideas

A venture idea I thought of is selling school supplies near the school. It would be easier for students to get school supplies near the school rather than having to go to the mall or another location to get it. Though there’s competition like the school itself, school supplies stores manage to sell a lot more during times like end of summer break or each semester or term. Also school supplies are cheap and affordable so it’ll be able to lure in a lot of costumers. Also, school supplies can also be bought by parents or adults. They will need it for work and other uses.
Another venture idea I thought of is selling bicycles and also being a repair shop. This will promote the use of using a bicycle rather than having to take a car to school which pollutes the air. There will definitely have competition like cars, and buses, but the school may be able to promote the use of bicycle. It should also sell other products in the store like helmets, drinks, shoulder pads, etc. Not only that, it should also be a repair store for bicycles. This attracts costumers because it's a way to help the environment go green. This may also lure in other costumers, like adults, and possibly elementary students near the area. They could use it for fun or exercising. This product may be sold the most during summer bcause it's a great sense of exercise and also it's good for the weather.

Sustainability Reflection

I believe that most companies aren’t conscious about the harming to the environment that they cause because they’re mainly focusing on increasing profits. I researched and discovered a huge group of personal care product companies that still use animal testing. Most of them are recognizable since they may have worked so hard to reach the position they already are. I think that companies that help the environment will definitely gain a positive recognition and possibly earn more profit. For example, L’Oreal has done many things to help out the environment like producing 100% recycled PET packaging, reduction of water use by about 14%, and also their plants in India use solar heating to preheat washing water, which saves 93 tons of carbon dioxide a year. As a consumer, I would definitely buy products from L’Oreal because if there was another company that has equal great quality products, L’Oreal actually has helped out the environment by having better packaging, so I would also be helping the environment. If I were to be in another company, this will also affect our business because of the positive recognition they receive for their sustainability, our business’ profit may decrease. Therefore sustainability may not only help the environment, but also help companies.

Business Reponsibility/Social Ethics Reflection

I agree with “The Corporation” video. I feel that CEOs or other people that manage big companies should be more aware of how they treat their employees and the community and how things are working in their companies. Businesses are really drawn into making profit to the degree that they forget their business ethics. For example, in the video “The Corporation” it displayed the poor conditions of Nike factories, and how terribly they treat their workers. The CEO of Nike was clueless about how awful they treated the company. Another terrible thing companies don’t realize that things they do will also harm the community. For example, supermarkets provide plastic shopping bags for costumers; they don’t realize plastic bags are harmful towards the environment. It consumes a lot of energy and causes air pollution. Also, these bags are littered everywhere and they manage to travel to the sea where sea animals consume it. Thankfully, companies are starting to charge people 5 cents on plastic bags, and encouraged to use reusable bags. In conclusion, I believe companies that are more aware of their business responsibility may influence other companies to do the right thing.
